-بررسی نقش تعدیل‌گر فضای سالم اداری در سازمان اداره ‌کننده ضربات روحی در سازمان‌‌های دولتی و رتبه‌بندی ابعاد آن

چکیده

یکی از پدیده‌‌های مهمی که امروزه نیروی انسانی را تهدید می‌کند ضربه‌‌های روحی و روانی است. وجود مدلی منسجم که بتواند ضربات روحی نیروی انسانی را مدیریت کند از موضوعات مهم و قابل بحث در حوزه منابع انسانی است. بر همین اساس پژوهش حاضر با هدف شناسایی و تبیین ابعاد سازمانی حافظ کارکنان از ضربات روحی با در نظر گرفتن نقش میانجی فضای سالم اداری انجام شده است. جهت تحقق این هدف، تعداد 114 نفر از خبرگان دانشگاهی و اداری بعنوان نمونه آماری با استفاده از تکنیک دلفی برای به اجماع رسیدن در خصوص طراحی و تبیین مدل انتخاب شده‌اند. روش تحقیق مطالعه حاضر بر حسب هدف کاربردی و بر اساس شیوه گردآوری داده‌ها توصیفی از نوع پیمایشی و همبستگی بوده و اطلاعات مورد نیاز با استفاده از ابزار پرسشنامه که به روش دلفی و در سه دور مختلف جمع‌آوری شده است و با استفاده از نرم‌افزار لیزرل مورد تجزیه و تحلیل قرار گرفته است. نتایج حاصله نشان می‌‌دهد تمامی مؤلفه‌‌های ابعاد سازمانی، فردی و محیطی بر نحوه مدیریت ضربات روحی کارکنان تأثیرگذار بوده است و از بین آن‌ها ابعاد سازمانی بیشترین تأثیر و ابعاد فردی کمترین تأثیر را داشتند. همچنین در خصوص ابعاد سازمانی استراتژی و اهداف، در بخش ابعاد فردی احساس عدالت و در بخش ابعاد محیطی مسئولیت‌های اجتماعی ‌بعنوان مهمترین مؤلفه‌‌های اثرگذار بر سازمان اداره کننده ضربه روحی سازمانی انتخاب شدند.

چکیده [English]

Trauma is one of the significant phenomena threating human labor. Having an integrate model to cope with employee’s trauma is one of the important and discussable issues in human resource area. In this regard, this study aims to recognize and explain organizational aspects of employee’s trauma protecting as a mediator for healthy office space. To do so, 114 academic and official experts were selected as statistical sample using Delphi method to reach a consensus on design and explanation of model. This study is applicable in objective and survey and correlation descriptive study in data collection. Required data were collected by questionnaire designed in Delphi method in three rounds, and analyzed using LISREL software. Results of the study show all organizational, individual and environmental aspects were influential on coping with employee’s trauma. Among them, organizational aspect were the most, and individual aspect was the least influential, In structural aspect, the goals and strategy, in individual aspect, the sense of fairness and in environmental aspect, the social responsibility selected as the most important effective elements of in trauma handler organization.
